i can't sue for peace while actively dying

im in 2 front war, all my vassals are captured, i have one castle left after vlandia cane with the 2000 men army and took my city , and i cant make peace even i i want to pay tribute. What’s the best way to level up your companions and family members?

I beef them up with skill points and attribute points, always make sure to give them good weapons, put them in charge of my troops but still level combat and leadership skills slow as hell. There has to be a faster way?
